Across boardrooms and throughout offices this month, leaders of all levels are sitting down to conduct one of the most important conversations of the year: the annual performance review.
For many employees, it's a conversation that will shape their confidence long after the meeting ends.
As we begin a new financial year, performance reviews naturally focus on results.
Revenue. KPIs. Targets. Productivity.
They all matter.
But perhaps the more important question is this.
Are we evaluating performance, or are we understanding the person?
Our society has grown accustomed to admiring leaders who can perform under pressure.
Now it's time we admired leaders who know when to remove it.
Across the globe, workplace expectations continue to grow and here in Western Australia, we are no different.
There is an emphasis on increased productivity, with tighter-than-ever budgets, and considerably leaner teams.
Add in the evolution of technology and employees are being asked to adapt and perform faster than ever before.
The instinctive response is often the same.
Push harder. Raise expectations. Increase accountability. Demand more.
Yet sustainable high performance rarely comes from simply adding pressure.
Pressure and performance are not the same thing.
Few people have articulated this better than Ben Crowe in his book Where the Light Gets In.
Drawing on his experience coaching elite athletes, Olympians and some of Australia's highest performers, Crowe challenges the belief that excellence comes from relentlessly pursuing outcomes.
Instead, he argues that sustained performance begins by understanding the person behind it.
Our workplaces are no different.
Too often leaders believe motivation comes from creating urgency.
"We need this faster."
"This has to be perfect."
"Everyone is relying on you."
Occasionally, those messages create a short-term lift.
However, over time they can have dire consequences.
Anxiety. Decision fatigue. Risk avoidance. Burnout.
People stop thinking creatively because they're solely focused on avoiding mistakes.
Psychological safety begins to disappear.
Innovation slows.
Conversations become transactional.
Eventually people start to leave, and not because the work is too difficult.
They leave because every day feels heavy.
Mindful leadership takes a different approach when questioning how to grow our people and uplift performance.
Instead of simply pondering, "How do I get more from my people?" shift to "What might be getting in their way?"
Sometimes it's unclear priorities.
Sometimes conflicting expectations.
Sometimes a lack of resources.
Sometimes it's personal circumstances that nobody else sees.
Sometimes it's simply a leader unintentionally adding pressure to an already full stack.
What we must not fail to remember, if we truly want to lead from the heart, is that every employee arrives at work carrying something invisible.
A parent caring for ageing parents.
Someone navigating relationship breakdown.
A graduate wondering whether they're good enough.
An experienced employee quietly battling exhaustion.
None of these realities appear on an organisational chart. Yet every one of them influences performance.
The best leaders don't pretend to solve people's personal lives. They simply recognise that human beings cannot completely separate life from work.
Understanding people isn't lowering standards. It's leading with awareness.
As organisations work through the current performance review season, leaders must focus on more than just metrics.
Unfortunately, too many of these reviews become an exercise in analysing numbers, rather than understanding people.
Revenue. Sales figures. KPIs. Margins.
Of course, these metrics matter, businesses exist by succeeding on their balance sheet.
However, the most effective leaders understand the difference between recognising outcomes and recognising behaviours.
Outcomes are influenced by many factors beyond an individual's control such as market conditions, customer decisions, economic uncertainty, timing, competition and, occasionally, luck.
What people can control is their preparation.
Their attitude. Their willingness to learn. Their persistence after setbacks. The quality of their conversations.
The care they show customers. The way they support their colleagues. The effort they invest every single day.
When leaders consistently acknowledge those behaviours, a powerful shift occurs. People stop chasing approval and start pursuing excellence.
They understand that their value isn't measured solely by this quarter's numbers, but by the way they contribute every day.
Simple statements like, "I noticed how thoroughly you prepared for that client meeting." or "The way you've supported your team this year hasn't gone unnoticed.", can have a far greater impact than congratulating someone only after they've exceeded a sales target.
Recognition shouldn't only arrive once the scoreboard looks good. It should reinforce the behaviours that make future success more likely.
Research consistently demonstrates that psychologically safe teams are more adaptable, innovative and willing to learn. When people feel safe to contribute ideas, ask questions and admit mistakes, performance improves.
Mindful leaders therefore spend less time creating pressure and more time creating clarity.
They remove unnecessary complexity. They explain the "why" behind decisions. They create certainty wherever possible. They listen before they diagnose. They become curious before becoming critical.
One genuine conversation can completely change someone's week.
A simple "How are you really going?" asked with authentic intent can reveal more than an hour-long performance review.
Likewise, one careless comment delivered at the wrong moment can stay with someone for years.
Leadership is cumulative. Small interactions build culture.
Not engagement surveys. Not values posters. Not strategy documents.
Culture is created through thousands of conversations that either leave people feeling more capable or more diminished.
Perhaps the greatest lesson from mindful leadership is recognising that our people are not simply employees.
They are human beings who happen to work with us.
They have ambitions beyond KPIs. They have identities beyond job titles.
They experience setbacks, self-doubt, joy and uncertainty just as every leader does.
The organisations that thrive over the next 12 months and beyond won't necessarily be those with the best strategy.
They'll be those whose leaders understand people deeply enough to create environments where they can consistently do their best work.
As leaders, we don't control the economy. We don't control customer decisions. We don't control market conditions or timing.
But we do control the environment we create for our people.
We control whether conversations leave people feeling smaller or stronger.
Whether performance reviews become a judgement of the past or an investment in the future.
Whether our people finish the day carrying more pressure, or more confidence.
Mindful leadership isn't about lowering expectations.
It's about recognising that extraordinary performance is rarely produced by extraordinary pressure.
More often, it's produced by leaders who understand their people deeply enough to remove the unnecessary weight they were never meant to carry.
Because when people feel understood, appreciated and trusted, performance doesn't disappear.
It flourishes.
